Microaggressions - Essay Example Having a friend who belongs to the said racial group though, I felt that it was demeaning. As I recall now those episodes in high school, I realize that I was probably not just a witness then. Although I somehow felt that those microinsults were really demeaning, my passivity or inaction towards such incidents was probably reflective of my own distinct biases to people of color. It was clear that students who were clearly not Caucasians were being treated as second-class citizens. However, it was not just because they were of color that they were treated as such. Most of the African American students in high school did not come from well-off families. Their economic status was also a factor that contributed to the treatment. I believe that passivity towards the issue then could be attributed to the fact that while I might not have been very particular about race, I held the belief that society is stratified on the basis of economic status and that such status quo should be maintained. Incidentally, most African Americans and other students of non-Caucasian lineage that I knew in high school were relatively not well-off compared to many of the whites. It was because of this concept that made me think that their being second-class citizens has made them vulnerable to microinsults. I was caught between my belief that they should expect such treatment as second-class citizens and my tendency to develop sympathy to their plight. Such sympathy, however, was also constrained with the idea that in stratified society, such treatment is only normal. Not knowing how to react to over racism, I managed to make a stand that I now realize to be a case of microinvalidation. As I tried to make friends with fellow African American students, I actually introduced myself to them as being color-blind. Analysis of My Last Duchess by Robert Browning :: Robert Browning, My Last Duchess

A dramatic monologue is a poem in which a single speaker who is not the poet recites the entire poem at a critical moment. The speaker has a listener within the poem, but the reader of the poem is also one of the speakers listeners. In a dramatic monologue, the reader learns about the speaker's character from what the speaker says. Robert Browning is said to have perfected this form of writing. One of his most famous dramatic monologues is "My Last Duchess." The speaker in the poem is an Italian duke who ordered the murder of his wife and is at the offset of the poem showing off the portrait to his future son-in-law. Browning lets the reader know in a roundabout way that the duke only shows the portrait of his late wife to select strangers. In doing this, the speaker is able to show off his wealth to the stranger and he seems to enjoy telling these people the story of how he ordered her to death. The speaker tries to convey to the people that he shows the portrait to that he is in control of everything that takes place in his household. In lines 8-9, the speaker interjects "since none puts by The curtain I have drawn for you†¦" In this line, the speaker is saying that he doesn't draw the curtain for just anyone. He has drawn the curtain particularly for his future son-in-law and he should feel privileged because the portrait can only be seen under the speaker's complete control. The Duke believes that he should be shown complete respect and be the center of attention while in his home. The Duke thought his wife should be for him and his pleasures only. He did not like it when Fra Pandolf, the artist who painted the portrait said: "Fra Pandolf chanced to say 'Her mantle laps Over my lady's wrist too much,' or, 'Paint Must never hope to reproduce the faint Half-flush that dies along her throat." to the duchess in lines 16-18. And then again in lines 27-28, the duke tells about how some "officious fool" brought her cherries from the orchard. The duke also could not stand the fact that the duchess treated everyone and every gift equally; "all and each / Would draw from her alike the approving speech, / Or blush, at least" (lines 29-31). The duke thought of his wife as one of his possessions and she could never be treated as his equal; "E'en then would be some stooping; and I choose / Never to stoop" (lines 42-43).

Systematic and Common Chemical Names There are many ways to name a chemical. Here is a look at the difference between different types of chemical names, including systematic names, common names, vernacular names and CAS numbers. Systematic or IUPAC Name The systematic name  also called the IUPAC name is the preferred way to name a chemical because each systematic name identifies exactly one chemical. The systematic name is determined by guidelines set forth by the International Union of Pure and Applied Chemistry (IUPAC). Common Name A common name is defined by the IUPAC as a name that unambiguously defines a chemical, yet does not follow the current systematic naming convention. An example of a common name is acetone, which has the systematic name 2-propanone. Vernacular Name A vernacular name is a name used in a lab, trade or industry that does not unambiguously describe a single chemical. For example, copper sulfate is a vernacular name which may refer to copper(I) sulfate or copper(II) sulfate. Archaic Name An archaic name is an older name for a chemical that predates the modern naming conventions. Its helpful to know archaic names of chemicals because older texts may refer to chemicals by these names. Some chemicals are sold under archaic names or may be found in storage labeled with the older names. An example of this is muriatic acid, which is the archaic name for hydrochloric acid and is one of the names under which hydrochloric acid is sold. CAS Number A CAS number is an unambiguous identifier assigned to a chemical by the Chemical Abstracts Service (CAS), a part of the American Chemical Society. CAS numbers are assigned sequentially, so you cant tell anything about the chemical by its number. Each CAS number consists of three strings of numbers that are separated by hyphens. The first number contains up to six digits, the second number is two digits, and the third number is a single digit. Other Chemical Identifiers Although the chemical names and CAS Number are the most common way to describe a chemical, there are other chemical identifiers you may encounter. Examples include numbers assigned by PubChem, ChemSpider, UNII, EC number, KEGG, ChEBI, ChEMBL, RTES number and the ATC code. The society that we are in these days is made up of heterogeneous groups, all which represent different and varied interests; all these must be respected and recognized. If we do not observe this, we will obviously be committing ourselves to rule by an elite or selected few who think that their interest are over those of the other people. Many civilians and students are becoming more concerned about the force that is applied by the police in most encounters with the citizens in different situation. Following some of the bad encounters the people had with the police officers, many people are now tending to think that police in most of the time act to deprive the people their constitutional rights and hence they are violating the rule of democracy. The critics say that police sometimes employ much power to the civilians by use of violence and force. On the other hand, the advocates of this say that the police are entitled to use any power to stop crimes and also secure the people’s wellbeing.   Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   For years the violence and force that has been used by police officers and the local authority in Canada has been not only of major concern but also a significant issue that has to be addressed for democracy to be realised. It all commences when a police officer abuse the powers that has been delegated to them by the state and constitution. In Canada, it has become obvious that each day in and day out there must be a case where a police officer has employed excessive power to the civilians.   Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   As the literacy levels are increasing all day, people are becoming more aware of their democratic rights and the voices are becoming united daily. The authorities and the officers are in place to protect, help and promote safety in communities. There many people who are filing complaints daily against the police officers who are causing violence and using unnecessary force during arrest. In many instances in the city, we have seen how two or three police officers beat up a defenceless citizen using their batons or how they mistreat women and teenagers. These are all the cases that are act against democracy of whom the people should be enjoying, owing to the fact that this is a rule for the people, for the people and by the people. The heightened technology and the media has promoted the awareness that the police are culminating violence by abusing their powers. This has created fear and mistrust by the people towards the police departments . In accordance to the penal law guidelines, the police are only justified to use force that is only necessary to prevent homicide or a crime. The advocates   Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   The advocates for the police usage of power and force term the police as an armed force for participation and protection. They declare the power of the police by them being armed forces; then, they demonstrate their power by stating protection and express their community connection by stating that they participate. First these officers have the delegated power by their weapon that they carry and the ability that this weapon has to make other people to comply to the law. They argue that, by the fact that police have been given the mandate to protect; they must in any means pursue this goal even if it means use of excessive or unnecessary powers. Finally, the participation concept emphasizes the relationship between the officer and the community. To ensure that the communities are safeguarded effectively, they are free to use any power whether it means to deprive a person his/her constitutional rights or not. How we can improve democracy on this issue   Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   The police officers also being one of the citizens, they should strive to serve the communities they are in with their best interest at heart while safeguarding the democratic rights of the civilians. The police officers are the officials that are mandated to impose the laws while preserving order in the society and they should not act in a manner that may culminate violence or in any case deprive any individual his/her democratic rights. In the cases that the police officers are called into some stressful and dangerous events that may involve violent altercations, that must be controlled. We as the citizens also do not want to see our streets run by criminals who terrorize other people. It is true that in some cases police officers are allowed to use force but not in all the situations or self created situations geared at harassing a civilian or depriving him/her his/her democratic rights. Brief History Of Hrm Business Essay Introduction Literature Review In this present world of globalisation, most, if not all the organisations are facing the ever changing challenges of keeping sustainable profitability to be able to survive, particularly in this current economic downturn situation. In all the organisations, one of the major challenges is the need to manage its resources Human resources which are considered as its most valuable assets- . This is where the Human Resource Management (HRM) has its place. Brief History of HRM Before HRM, Personnel Management (PM) saw its debut in the year 1970 and comprised of the activities like recruitment, selection, work conditions, welfare of employees and training and development and employee exit (retrenchment, retiring schemes) Henderson, (2008). It was the only process used by the large organisations in managing its people resources. PM is called the traditional method also called the personnel administration and it plays such role as intermediary between the employer and the employees. Since 1980, HRM evolved from PM and is believed to be new versions of PM by some while others consider that it is a new wine in an old wineskin. However HRM has added functions compared with the PM and is defined as the strategic, integrated and coherent approach to the employment, development and well-being of the people working in organisations. Moreover, HRM is a management that deals with recruiting, selecting, training and developing human resources within an organization. When properly managed, the HRM can contribute a lot in achieving the organizations strategic objectives. Many managers and management theorists believe that HRM is a vital element in the survival and success of the 21st century organisations. Peter Drucker, (1993) refers to the idea that peoples skills, knowledge and creativity are the key resource for economic and organisational success which he called the knowledge-based economy (Henderson, 2008). Definition of Human Resource Management: The HRM is defined as a strategic, integrated and coherent approach to the employment, development and well-being of the people working in organisations (Armstrong and Baron, 2009). The differences between Personnel management and Human Resource Management is that, PM considers people as economic persons who work for money or salary whereas HRM views people as having economic, social and psychological needs. A brief comparison between HRM and PM is given in the following table. Table 1 Functions of HRM The functions of the HRM are split into two parts namely; the Managerial functions and the Operative functions. The emphasis is on the strategic part of the management of people within the organisation. Treating people as assets instead of cost. Adopting the Unitarist approach rather than the pluralist approach (Employee and employer have same interests). Encourage the line managers to apply the HR functions toward their subordinates. The HR manager therefore, faces multiple challenges among which is to ensure, on one hand, that the right employee is recruited and employed for the right job, at the right time and on the other hand, to have a sustainable competitive advantage to ensure that the organisation achieves its strategic aims. Therefore, the HR manager has to set up within the HRM scope, a performance management system that will ensure that the organisation and its employees as well as the individual have the skills to perform and be motivated to contribute in the success of the company. The Performance Management System (PMS) The word Performance basically means the accomplishment, execution, carrying out, working of anything ordered and undertaken (output/outcomes). It is also about the action of doing the work as well as the results achieved (Oxford Online dictionary, 2012). History: There is no full evidence on when formal performance management started but it is said that it began with the emperors of the Wei Dynasty (AD 221 265) where there was an imperial rater who evaluated the performance of the official family. Then it was recorded centuries later a system was established by Ignatius Loyola and the rating of the members of the Jesuit Society was formally done. The Milestones on Performance management are briefly given as follows: First monitoring system evolved from the work of F. Taylor before World War I. Rating of military officers was done in the year 1920s. Merit rating came to the USA UK between 1950s and 1960s. Management by Objective during the 1970s Result oriented system was issued in 1970s as well. The term performance management was first coined in 1970s by Beer and Ruh. However, the process was not accepted until during the latter half of 1980s. (Beer and Ruh, 1976). (Armstrong and Baron, 2005). Definition: According to Armstrong and Baron (1998), Performance Management is both a strategic and an integrated approach to delivering successful results in organizations by improving the performance and developing the capabilities of teams and individuals. PMS can also be defined as the process of taking systematic action to improve organisation, team and individuals performance expectations to be defined and creates the basis for development of organisations and individuals capability (Armstrong and Baron, 2010). The purpose of a PMS is to: Communicate an organisations vision of its objectives to all employees. Set performance targets in departmental and individual levels. Conduct performance appraisal sessions once or twice a year to review the progress of the employees in relation to the targets set. Identify gaps in the training, development as well as establish any reward wherever needed. In this case, the organisation can benefit from the improved skills and competency of its employees because they would have become aware of what is expected from them while moving toward a sustainable profitability. The overall performance of the organisation will then improve and will manage to reach its strategic objectives and gain in competitive advantage. Performance Appraisal (PA) Definition: A performance appraisal or performance review is a review and discussion of an employees performance of assigned duties and responsibilities. PA is sometimes used to refer to PM which is different as PA is only part of the PMS and is used to rate the employee within an organisation. The appraisal is carried out once or twice a year which differs from organisation to organisation. It is based on an evaluation done by the manager with the employee and the results obtained on the employees job performance; not on the employees personality. The appraisal process is a system that an organisation uses to define and measure the skills level of each employee by the manager or supervisor. The result is then reviewed by both the subordinate and the manager to determine whether there is any need to improve on the skills by providing training or to decide whether the employee could be promoted to a higher level if his/her performance is above what was defined initially. The aim is to help the employees improve and in so doing, contribute in the improvement of the organisations performance to meet its strategic objectives. Some History on PA There was quite a lot of research being carried out in the past decades and the main purpose of the research is to minimise the rating errors. In the years 1950 to 1960, have seen the need to use the graphic rating skills which is related to a trait-based evaluation method and other discussions on changing the number of scale points (Peters McCormick, 1966). Other researchers started discussions on behavioural rating during the years 1950s (Flanagan, 1949, 1954). Then the Behaviourally Anchored Rating Scales (BARS) and the Behaviourally Observation Scale (BOS) were developed at a later stage. Many alternative models were proposed and tested until discussions were held on the need to move away from the focus on rating scale to consider the rater particularly, as argued by Landy and Farr (1980). Three broad factors were identified which pertain to the performance rating namely; Job performance of the ratees. Raters biases on the performance. And finally, the measurement error. (Wherry and Bartlett, 1982). (Budworth and Mann, 2011). Other issues with performance appraisal The other issues that could be found may be attributed to one of the following reasons: Appraisal is not done according to a standard or behaviour or even a benchmark. Unreliable human judgement Issue of validity and bias from the appraisers. The difficulty in knowing the contribution of the employee because the appraiser does not know the appraisee well enough (Kinnie and Lowe, 1990:47) for the latter is constantly changing department (Howell and Cameron 1996: 28). External factors like resources, processes, technology, corporate and HR strategy, working environment, external business context and management influencing directly on the employees performance. In order for an organisation to implement a PA system that is suitable for both the management and the employees, it is crucial to use a system which has some of the following features: A system on which all the managers who will be using the system are well trained on and accustomed with. The system which follows the S.M.A.R.T objectives Specific, Measurable, Achievable Relevant and Time bound clear, unambiguous, understandable and challenging to both the managers and the employees. This will prevent frustration, demotivation which may impact on the individuals performance. The PA method used should be transparent, that is, the manager should inform on the contents of the appraisal types to be used before carrying out the appraisal itself. Also, both parties could sign the document after having completed the appraisal if they agree. In the case where an appraiser deliberately alters the rating, this is considered as unfair and the PA system should cater for such injustice (Budford and Mann, 2011). When the PA is completed, the management has to provide feedback to the employees informing them on their respective performance level and whether they have reached the objective set in the previous PA sessions. If any employee is under performing, management should identify the gap and provide for any enhancement program to help the employee to improve. Therefore, the PA which is a continuous process will proceed on and the individual and also the team will benefit from a continuous performance improvement into the future. The organisation will also improve in its performance and will be able to better compete and excel in the business arena. Analysis and Discussion Armstrong and Baron (2005) argued that performance appraisal systems should be seen as being transparent and equitable, providing reporting consistency and regular feedback on performance. The two organisations that were selected are the CIM Global Business and AW Wong Trading Co Ltd. The former is a company which is considered as a large corporate with 320 employees and the latter company is employs 22 people. The company profiles of both companies may be viewed in the Appendix. Nowadays more and more people choose to be treated by methods that are not based on Western systematic techniques that are the knowledge and practice of medicine which is usual in the West. These methods are known as â€Å"Alternative medicine†, which consists of homeopathy, acupuncture, aromatherapy, chiropractic medicine and others. Chinese medicine is also gaining popularity among people. The alternative way of treatment has verified its efficiency and is methodically founded, but, unfortunately, has its little disadvantages and needs a scientific base. For that reason, the alternative medicine is not generally available in all countries, and people have to pay for their individual treatment. Whereas some people consider it an ambiguity and do not dare try it because they consider it might be quite dangerous or insecure, some others just think about it as nonsense and pay little o r no attention to it. People who feel anxious or doubtful of it claim that if non-traditional medicine had really worked, then appropriate doctors would have used it. Nevertheless, since the early 1980s, the alternative medicine has become increasingly popular, and although it is not officially accepted by the medical base, some doctors do accept that such methods can be effective in treating some types of illnesses. Troubled Youth :: Essays Papers

Troubled Youth Despite many obstacles in my life, my experience performing community service stands out as the most memorable. I was sixteen at the time, and just beginning my first job at a fast food restaurant. I had to learn how to balance between community service in the morning and my employment at the local Wendy’s. It was very stressful and influential at the same time. I performed my community service at a local elementary school. I chose this place because of its relative ease, and it was also an area I could easily get to and from. I started my first day very confused and out of character. The school was very bland, and it brought back memories of the time that I had attended elementary school. Upon first arrival I met the principal of the school. He was my superior and his first impression explained to me what he was all about. He was a fairly easy going man, and was straightforward. I found these qualities to be true with many people that I have met who are of his same stature. He was about the size of the students attending. The irony of this anomaly was the vehicle he drove, a station wagon raised with massive tires and exemplified even more by large round lights placed in between the headlights. I would see the principal’s machine on a regular basis and always think, â€Å"How in the hell does he get in?† After meeting the principal I was taken to meet my fellow co-workers. I met first the head janitor, named Jim. He was very tall, and not very muscular. He was an amazingly friendly man, and I could tell he was passionate about his job, but was very restrained socially because of the people he was forced to communicate with on a daily basis. There were two other janitors who were followers of the head janitor. One was a short black man, named Carl. He had been originally from Kenya, his English was horrible but he was a very life loving man. When he would sporadically speak, it was mainly just to mock his associate janitor. The associate janitor was very enthralling person, his name was Rick. Everybody around me poked fun at at him, sometimes to his face and other times behind his back. This really didn’t matter to him due to the fact that he was mentally unstable. This interview was conducted one month after the counseling took place. The counselee was an average high school student who attempted to take suicide by slashing her wrist and cutting her tongue. The counselee informed the author of this paper that she made a suicide attempt due to feelings of abandonment by her family and friends. At present, the student is still undergoing follow-up sessions with the school counselor, and being observed by her class adviser.During the interview, the student showed some mannerisms of biting her fingers, and narrowing her eyes. She and the author (interviewer) sat in front of each other in a small counseling room. 1. When asked about her thoughts and feelings as she prepared for the counseling experience, the student said that she felt a little nervous that the counselor would get mad at her for attempting suicide. She did not want to open up at first because the counselor was unknown to her.Although she often saw the counselor in the school wheneve r she passed by the counseling room and during the orientation for freshmen, she had not come as close to the counselor as that time when she had counseling. Due to unfamiliarity with the counselor, she somehow felt that she could not trust her, and that the counselor would relay her secrets to other people. 2. The counselee also expressed that when she came inside the counseling room, the counselor smiled at her at once, and asked her to sit. The first words that the counselor uttered were, â€Å"How are you?† When the counselor spoke this, the student said she felt appeased that the counselor was not mad at her. She sensed then that the counselor was concerned about her. During the session, the counselor said that she would value whatever the student would share to her, and her feelings are very precious. She also told the student that everything they would talk about would be confidential, and as long as the counselee promises never to do the attempt again, the counselor w ould not inform her parents of what the student shared to her.Because of this, the student said she felt comfortable with the counselor and could not help but to express what she felt and thought that day. In assurance, the counselor said that she could be of help to the counselee if the counselee would allow her to help. In this particular counseling situation, we may note that the counselor was successful in building up rapport between her and the counselee. She did this by expressing that she values the feelings of the counselee (Wexler, as cited in Lambie, 2004 ), and the counselee could trust her with secrets. 3.As regards the obstacles that hindered the counselee from sharing her experience with the counselor, the counselee commented that due to the friendly approach and concern of the counselor, she felt at ease with her. 4. When asked what she learned about the helping/counseling process after undergoing it, the student said that she was very glad that they have a service li ke this in school and through this program she realized a couple of things. First, she realized that some people are concerned about her and she could find a friend among them, such as the counselor and other counselors as well.She also stated that she felt lucky that her school has a friendly and compassionate counselor who would listen to her, without condemning what she did. She also appreciated the fact that the counselor was not grading her for how she performed during the counseling session, and she did not have to be conscious of what she would tell the counselor. In other words, the process made her express her real self and provided her someone whom she felt was concerned. 5.As we can see, the counseling process that took place was of great help to the student. Through the school counseling program, students like the interviewee in this report are given the attention they need. Just like any counseling process, it is very important for every counselor to listen attentively, offer advice when needed, and make the counselee feel comfortable. In the case of the student, we may say that a lot of students nowadays have a different view of counseling unless they have undergone one.The misconceptions expressed by the counselee before the session include imagining the counselor getting mad at her, or relaying her secrets to her parents. These are the same examples of how some students view counseling. However, these misconceptions are proven wrong once they encounter the real counseling experience. Reference Lambie, Glenn.
